As normas contábeis internacionais, conhecidas como IFRS, após aprovadas pelos órgãos reguladores passam a afetar a forma de se fazer contabilidade de uma série de instituições. Tal implementação tem efeitos que vão além das questões técnicas, mudando, também, o modelo de condução dos negócios e de gestão empresarial. O objetivo desta tese é analisar as principais mudanças organizacionais ocorridas com o processo de implementação do IFRS, categorizando os impactos encontrados em relação aos elementos de mudanças descritos por Mintzberg e Westley (p.40-41, 1992): cultura, estrutura, sistemas e pessoas; também de averiguação do processo de resistência à mudança. A estratégia de pesquisa foi orientada por um estudo de caso múltiplo no qual foram analisadas, em profundidade, de agosto até dezembro de 2011, três grandes empresas brasileiras que estão passando pelo processo de convergência contábil. Para isso, foram utilizadas entrevistas, observações participantes e pesquisa documental. Não foi possível constatar que a implementação de normas contábeis internacionais tenha afetado de forma direta a cultura dessas organizações. Contudo, o movimento de convergência contábil promoveu alterações nas estruturas das companhias, houve integração das áreas e melhor conhecimento da organização; o conselho de administração envolveu-se nessas mudanças, a área contábil ficou mais próxima do investidor e passou a conduzir consultorias financeiras; no entanto, houve desgaste no relacionamento com clientes devido a tantas novas exigências de mensuração e divulgação. Outras mudanças organizacionais encontradas estão ligadas aos sistemas. Com o IFRS houve grandes mudanças em sistemas, o SAP foi o mais utilizado, uso de informações gerenciais e mudanças em covenants. Por fim, foi possível perceber mudanças nas pessoas com alterações no perfil profissional e realização de treinamentos. Este estudo analisou, também, a resistência às mudanças. Em duas das empresas analisadas os números gerados pelo IFRS ainda não são utilizados de forma integral em seus processos de tomada de decisões. Apenas, em uma organização foi visto que as mudanças foram para melhor e promoveram um maior conhecimento da organização. Para estudos futuros recomenda-se a realização de focus group, com profissionais de diversas áreas, para aprofundar os resultados encontrados.

The International Financial Reporting Standards - IFRS, duly approved by the regulators, are changing the way accounting is made in a series of institutions. Such implementation has brought effects that go beyond technical matters. It has also altered the business model and the way management runs businesses. In this context, the aim of this work was to analyze the main organizational changes derived from the IFRS adoption, categorizing the impacts related to the elements of change described by Mintzberg and Westley (p.40-41, 1992): culture, structure, systems and people. Another aim was to investigate the process of resistance to change. The research strategy was guided by a multiple case study. From August to December 2011, three big Brazilian companies going through the process of convergence to IFRS were deeply investigated. For that, it was applied documental research, interviews and comments from participants. It was not possible to verify if the implementation of IFRS has directly affected this organizations´ culture. However, this convergence process to IFRS has promoted changes in the structures of these entities: there was an enhanced interaction among departments, achieving a better understanding of the organization; the Boards of Directors got closely involved in these changes; the accounting department is now closer to investors and also started to render financial consultancies to non-financial managers and senior staff; however, the relationship with clients experienced certain deterioration due to the increased demand for new measurement and disclosure requirements. Other organizational changes are related to the system depending on Information Technologies. With the implementation of IFRS, there were major changes in systems, the SAP system was more used, as well as management information increased; moreover, there were changes in covenants in financing agreements. Finally, it was possible to perceive changes in people regarding their professional profiles and in training programs. Two out of the three organizations analyzed still do not make complete use of the figures generated by IFRS in their processes of decision making. It was verified that in only one company those changes were considered an improvement, and contributed to promote a better understanding of the business. We suggest for future studies the application of focus groups, with professionals from many areas, so as to deepen the results.
